The performance of plantation employees is crucial to examine in today's modern and digital era, as current and future interest among younger generations in working in the plantation sector particularly in lower-level roles such as sap tapping-is remarkably low. This study aims to analyze the influence of self-efficacy, working conditions, and employee retention on the performance of plantation employees through work discipline at PT Socfindo Labuhanbatu Utara. This research is classified as quantitative and associative. The study population includes all plantation employees of PT Socfindo Aek Pamingke, totaling 979 individuals. A sample of 284 plantation workers was selected using non-probability sampling with the criteria that participants must have worked at PT Socfindo Aek Pamingke for at least 10 years. Sampling was conducted using incidental sampling. Data were analyzed using Structural Equation Modeling (SEM) with SmartPLS. The direct analysis results show that self-efficacy has a positive and significant effect on employee performance, but a negative and insignificant effect on work discipline. Working conditions have a significant and negative effect on both employee performance and work discipline. Employee retention has a significant and positive effect on both employee performance and work discipline. Furthermore, work discipline has a significant and positive effect on employee performance. Indirectly, self-efficacy and working conditions have no significant effect on employee performance through work discipline. However, employee retention has a significant and positive indirect effect on employee performance through work discipline. The findings indicate that employee retention is the most influential variable on both employee performance and work discipline. Therefore, management should develop policies that enhance employee loyalty to PT Socfindo, thereby increasing the interest of younger generations in pursuing careers in the plantation industry in the future.
