    Abstract
    Since the last five years (2019-2023), PT. XYZ has undergone financial problem which affects the other problems such as employees' bad performance, the decrease in their prosperity due to their wage deduction, and the application of early pension program so that marry of them take the program which causes work load and the decrease in thei,r organizational commitment. The objective of this research is to analyze the effects of employee welfare and work load on their performance through organizational commitment as a mediating variable at PT XYZ. The research employs descriptive quantitative method. Primary and secondary data are collected through questionnaires, interview and documentary study. The samples are 58 employees as the respondents. The gathered data are analyzed by using descriptive analytic method and path analysis with Smart PLS software. The result of the research shows that, directly, employee welfare has positive and significant effects on organizatinal commitment and employee welfare. Work load has negative and significant effects on employee performance. The result of the sobe/ test shows that, indirectly, employee welfare has positive and significant effects on employee performance, and work load has negative and significant effects through organizational commitment as a mediating variable on employee performance. The variable with the most dominant effects on performace and organizational commitment is employee welfare, indicating that employee welfare has the most significant effects in its relation to organizational commitment and employee performace. Therefore, the better the employee welfare is, the better the organizational commitment and employee performance will be, and vice versa.
